Job Redesign: An Analysis of an Intervention to Improve Job Characteristics

Abstract : The purpose of this study was to determine if a job redesign intervention could improve the job characteristics of a group of company grade officers in an Air Force Program Control office. This phase of the study built upon the foundation laid by the diagnostic phase of Connors (1988). The survey questionnaire incorporated parts of the Job Diagnostic Survey, the Minnesota Satisfaction Questionnaire, and ad-hoc items pertaining to the issues of training, challenge, and the matrix organization. This survey was distributed to the enriched group and a comparison group whose organization was similar in structure and duties. The data from this phase of the study was compared to baseline and normative data. The criterion variables were the five core dimensions of the Job Characteristics Model and ad-hoc measures. This analysis showed some improvement in the enriched organization for individuals exposed to the entire study. The data also reinforced the possibility that the overall p
